ABSTRACT Personal- based reward systems are used in most institutions in America and are becoming famous in other western countries. One of the reasons for its approval is that, merit-based rewards seem to have a positives effect on several key outcomes such as, employee's job satisfaction, pay satisfaction, intention to stay, actual retention, and turn over and work stress. Considering the fact that job satisfaction and employees turnover are critical aspects of organizational success, making some researchers to emphasized on the potentials of positive result of merit-based rewards? But, the positive result of merit-based reward has also marked some negative effects on personal determination, intrinsic motivation, work stress and self-esteem but has given a positive effect in competition and hostility among employees. Merit-based reward in the research will not focus on pay-based employees' performance but will be examining how or the effects it will have when there is work stress and also, on how it will affect the employee to continue or leave the job. Considering the values and meanings that individuals attach to their pay, it was suggested that the mediating effect of work stress on job satisfaction and employees' turnover will either cause the employee to leave or to continue. This research made used of the quantitative research method were sample of 275 workers were randomly selected among the five (5) stars hotels in Northern Cyprus and self-answered questionnaires were been issued. It was found out that merit based has a significant impact on both Job satisfaction and employee's turnover but work stress mediating job satisfaction shows a little or insignificant effect on job satisfaction but has a significant effect on employee's turnover.
